Executive Base Pay Management

Make justifiable executive pay decisions that align with your organisation

To ensure consistency when determining pay outcomes for all roles in the organisation, we need a clear understanding of what the application of these principles and processes looks like for roles under the remit of the Remuneration Committee.

Executive salaries are often subject to additional scrutiny. They are also impacted by factors primarily relevant to senior roles, such as:

  • Increased impact of organisational size, structure and complexity in the selection of appropriate benchmarks
  • Higher impact of the individual’s profile on pay outcomes when compared to more junior roles
  • There may also be a specific set of principles to guide pay decisions for senior roles

Expert advice is crucial in ensuring Remuneration Committees have a complete understanding of the factors above when making decisions about base salaries. Their decisions must be justifiable, support business needs, and align with existing pay principles and processes.

We can offer support to provide input and guidance on all relevant aspects of pay decisions for senior roles including hiring salaries, the annual pay review and ad-hoc adjustments.

How it Works

The support we provide can cover one or more of the following areas:

  • Benchmarking: Providing relevant market references to support discussions about pay decisions.

  • Recommendation of pay outcomes: Providing recommendations for pay decisions, including supporting evidence.
  • Review of proposed decisions: Providing an opinion on the suitability of proposed changes/decisions agreed by the Remuneration Committee.
  • Risk assessment of current pay levels: Conducting a review of current and delivering a report with an outline of risks (e.g. equal pay, reputational, employee engagement) and options for mitigating actions.

Our work will typically involve briefing conversations with the Chair of the Board, the Chair of the Remuneration Committee and/or the HR Director (or equivalent role) to agree the scope of the requirement and capture relevant contextual information.

We will also present the outputs of our work to the relevant contact(s) and/or the Remuneration Committee itself.

From our initial consultation call it was clear we wouldn’t need to squeeze into a set structure but the complexities of our business would be very much taken into account, to create something bespoke for the IOE&IT.”
